Etikai attitűdök a korai karrierszakaszban és a HR szerepe: szisztematizált szakirodalmi áttekintés

Absztrakt
A tanulmány szisztematizált szakirodalmi áttekintés keretében vizsgálja a korai karrierszakaszban lévő munkavállalók etikai attitűdjeinek alakulását, különös tekintettel a humánerőforrás-menedzsment (HR) szerepére. A feldolgozott szakirodalom alapján a pályakezdők értékrendje, normakövetése és etikai érzékenysége különösen fogékony az első munkahelyi tapasztalatokra, amelyek hosszabb távon is befolyásolhatják szakmai identitásukat és döntéseiket. A HR-folyamatok — különösen a toborzás és kiválasztás, az onboarding és szocializáció, a képzés és teljesítménymenedzsment, valamint az etikai kódexek és bejelentési csatornák — olyan szervezeti kereteket teremthetnek, amelyek támogatják a felelős magatartást és az etikai dilemmák biztonságos kezelését. A szakirodalmi szintézis ugyanakkor arra is rámutat, hogy a HR hatása nem önmagában érvényesül: eredményessége a vezetői példamutatással, az ágazati sajátosságokkal, a szervezeti kultúrával és a megvalósítás következetességével együtt értelmezhető. A tanulmány kritikai megállapítása, hogy a rendelkezésre álló kutatások többsége inkább általános HR- vagy etikai kultúra-megközelítésből tárgyalja a témát, míg a korai karrierszakasz sajátosságaira fókuszáló, célzott vizsgálatok továbbra is korlátozott számban állnak rendelkezésre.
